Debbie’s Dilemma

Debbie Vestica decided to look for a new job on a day that should have been filled with joy. She had just completed a master’s degreein nursing and had been given a substantial increase in pay, along with new benefits. Other factors, however, greatly diminished thereward she had just received.

Debbie began working as a nurse in a local pediatric physician’s medical group. Three doctors and three nurses made up the medicalstaff. Two of the nurses completed training at the licensed practical nurse (LPN) level, while Debbie held the rank of registered nurse(RN). Due to this difference in educational attainment, Debbie was expected to supervise the other two nurses. The problem she facedwas that the two nurses often treated her more as a peer, or even as a subordinate, rather than as a supervisor.

To complicate matters, the two LPNs had been on staff for four and five years, respectively, while Debbie had only been employed bythe organization for two years. Still, when hired, she was told to assume a supervisory role. At first, Debbie chose not to confront thetwo more experienced nurses, hoping that over time she would be able to manage them more effectively by not trying to use forcefulor directive tactics.

One year later, Debbie discovered that although her pay was slightly above average for RNs in the area, her pay differential with theLPNs was only $3 per hour. She earned $30 per hour ($60,000 per year), whereas the LPNs earned $27 per hour ($54,000 per year).Their pay ranked them above nearly all LPNs in the state. Given the additional duties she was expected to complete, Debbie found thepay differential to be unsatisfactory.

After two years on the job, Debbie began a master’s program designed to achieve the designation of clinical nurse specialist with anemphasis in children’s health. She devoted considerable time and money to obtaining the degree, although the physician’s group didcontribute 50% of her tuition and book costs.

On graduation day, Debbie met with the three physicians. They all generously praised her efforts and promised her a new status levelthat included having her own office in the complex. They also granted her a raise of $7 per hour, raising her annual salary to $74,000, inreturn for additional duties and responsibilities.

 

The turning point occurred when Debbie overheard the two LPNs talking in the office break room. Upon finding out about Debbie’s newpay raise and status, the LPNs confronted the three physicians, demanding an additional increase in pay as well. Sensing a majorconfrontation, the physicians had decided to raise the pay of the two by $5 per hour, to $32 per hour or $64,000 per year. That amountwas higher than what Debbie had earned as an RN and as an RN attending graduate school. Believing that she would never receive theproper pay differential that she deserved in this practice, Debbie decided it was time to seek employment elsewhere.

A recent government study on human statistics indicates that colleagues who share culturally similar backgrounds perform more efficiently and effectively on the job. These study findings, however, appear contrary to the basic research on the value of diverse workforces. John, the vice president of HR has read extensively about this study. He meets with senior management to discuss if the concept can be implemented at Total Solutions, Inc. The senior management reviews the study and decides to execute the process in one office before a policy decision is made.

John decides that the process should be piloted in the new HR office being set up in Atlanta. He receives the board’s permission to apply the concept in the new office. He needs to relocate five employees from the headquarters in New York to the Atlanta office. John obtains the list of employees based in the New York office. The list has a brief profile of the employees. John asks you to help him analyze the profiles and present your recommendations as to who are the best five employees for the Atlanta assignment.

Present your analysis to John in the form of a two- to three page report in Microsoft Word following APA format. A Class Divided explores the nature of prejudice. Third grade teacher Jane Elliott deliberately created a classroom situation to teach her students how it feels to be on the receiving end of discrimination. This is an encore presentation of the classic documentary on third-grade teacher Jane Elliott’s “blue eyes/brown eyes” exercise, originally conducted in the days following the assassination of Rev. Martin Luther King Jr. in 1968. This classic classroom experiment, conducted in the late 1960s in a small Midwestern town, demonstrates how quickly and easily schoolchildren can internalize prejudice and discriminate. Years later, these children discuss the valuable lessons they learned from this experiment. Elliott employs this same teaching strategy with a group of adults in the workplace, and discusses their reactions.

This assignment is designed to allow you to synthesize what you have been learning about the various dimensions of diversity and the necessity of treating everyone in an inclusive, sensitive and respectful manner.

Discrimination Paper Part I: Interpersonal Reflection

After viewing the video, consider the following questions and write your response. Your response should be 4-5 pages and should address each question thoroughly, reflecting an accurate representation of what you have learned in this course. Discrimination Paper Part II: Personal Interview

For Part II of this assignment, you will have a conversation with someone who you feel may have faced discrimination. Examples include someone with a disability, an older American, someone who is a sexual minority, or someone who lives in a multicultural family. After choosing an individual to interview, explain to this individual what you have seen in the Class Divided program. Invite them to watch the program, or parts of the program, with you. After watching or discussing the program, pose the following questions to the individual. Be sure to explain the reason for your questions and why you have selected them to participate in the interview:

  • What, if any, discrimination do you experience?
  • How have you coped with this situation?
  • What do you think needs to change at the cultural level to reduce discrimination?

Following your refection (Part I listed above), add 2-3 pages to your paper which addresses the following:

  • A description of the individual you chose to interview and why. Explain how you went about approaching this individual for the interview.
  • What are your observations about the person’s view of discrimination and how it affects his/her daily life?
  • Did the interaction with the person change your view of discrimination? If so, explain how the interaction has affected you either positively or negatively. If it did not change your view of discrimination, explain why.
  • How well do you think you would cope with discrimination from this person’s perspective?
  • Finally, what is the best manner in which to advocate for those facing discrimination? What actions will you change based on what you have learned in this course and how will you serve as an advocate for those individuals who face discrimination?

My preference is leadership.  The leadership process involves, setting a direction throuh communication; and motivating people to action, partly through empowerment and partly through basic need gratification.  The leadership process creates uncertainty and change in an organization.  Effective leaders not only control the future of the organization but also act as enablers of change in organizations.  I have always been a leader and not a follower.  I like to be in charge of projects, making sure everyone work together to get the job done.  I like to come up with ideas that would make a change in my department that would help the department to grow and strive for excellence.  I was once a team-leader on my job, and I enjoyed giving out the work, and helping out my co-workers when they had problems.  We also worked together as a team, through communication and motivation.

As the human resources manager, you are now ready to complete your diversity training manual to be used for training and sensitizing your employees on diversity issues. This final section will cover actual legislation. You would like your employees to not only be aware of issues dealing with discrimination that may not be addressed in legislation (the moral component) but to be knowledgeable of the seriousness of the discriminatory practices that have been made into law.

Affirmative Action is one of the most contentious issues; its intent and the discriminatory result of applying it in practice has become a major issue in today’s workforce.
