Al-tech Manufacturing has seen a downturn in the market which resulted in a reduction of sales and net income.  In a move to improve profitability and reduce overall administrative expenses, senior management has decided to merge with a former rival company (Border Manufacturing).   The offices of the two companies were merged which necessitated some layoffs.

You are a manager with Al-tech.  Before the merger you had a team of twelve who were responsible for the administration of payroll.  During the merger, your boss was let go along with four of your team members.  You have two new team members (John and Kerry) from the Border Company. 

John and Kerry come from a different part of the country, have a different work ethic and exhibit a different culture. They actively try to engage the existing payroll administration team members in finding ways to be more productive.

Your original team members’ response to these two new members suggestions range from hostility to curiosity as they were used to simply being told what to do.

Several members of your team have been adversely affected by the change.  For example, Bob has told you that he is actively looking for a new job and Jill’s productivity has slowed.  When asked why, she tells you she wants to know, in writing, what she needs to be doing different to meet the new reduced cost goal.  Anne, who was the energetic one on the team, is now concerned that she will be the next one to go and has become very quiet.

It was your job to pull these team members together, to determine how to do payroll for the merged company with less staff, and therefore to reduce costs.  And you succeeded!

You’ve been asked to write an article for your company newsletter, explaining what the situation was and how you succeeded in managing the change to your team.

Directions:

  1. Write a 3 to 4 page newsletter article as the manager of this fictitious company with a team as described above.  Include the following points in this article:
    1. The classification and explanation of the change as either first-order or second-order. 
    2. The challenges that team members felt due to the downsizing and the merger. Give two examples of each.  
    3. The risks you anticipated and the mitigation steps you planned in dealing with the risks.  Give an example of two risks, each with a mitigation plan.

Read the following case study.

Ben Davis had just completed an intensive course in Statistical Thinking for Business Improvement, which was offered to all employees of a large health maintenance organization. There was no time to celebrate, however, because he was already under a lot of pressure. Ben works as a pharmacist’s assistant in the HMO’s pharmacy, and his manager, Juan de Pacotilla, was about to be fired. Juan’s dismissal appeared to be imminent due to numerous complaints and even a few lawsuits over inaccurate prescriptions. Juan now was asking Ben for his assistance in trying to resolve the problem, preferably yesterday!

“Ben, I really need your help! If I can’t show some major improvement or at least a solid plan by next month, I’m history.”
“I’ll be glad to help, Juan, but what can I do? I’m just a pharmacist’s assistant.”
“I don’t care what your job title is; I think you’re just the person who can get this done. I realize I’ve been too far removed from day-to-day operations in the pharmacy, but you work there every day. You’re in a much better position to find out how to fix the problem. Just tell me what to do, and I’ll do it.”
“But what about the statistical consultant you hired to analyze the data on inaccurate prescriptions?”
“Ben, to be honest, I’m really disappointed with that guy. He has spent two weeks trying to come up with a new modeling approach to predict weekly inaccurate prescriptions. I tried to explain to him that I don’t want to predict the mistakes, I want to eliminate them! I don’t think I got through, however, because he said we need a month of additional data to verify the model, and then he can apply a new method he just read about in a journal to identify ‘change points in the time series,’ whatever that means. But get this, he will only identify the change points and send me a list; he says it’s my job to figure out what they mean and how to respond. I don’t know much about statistics — the only thing I remember from my course in college is that it was the worst course I ever took– but I’m becoming convinced that it actually doesn’t have much to offer in solving real problems. You’ve just gone through this statistical thinking course, though, so maybe you can see something I can’t. To me, statistical thinking sounds like an oxymoron. I realize it’s a long shot, but I was hoping you could use this as the project you need to officially complete the course.”

“I see your point, Juan. I felt the same way, too. This course was interesting, though, because it didn’t focus on crunching numbers. My cousin and her husband would like to adopt a girl from China.  Because I am both an adoptee and a professor of ethics, they have asked me for my opinion on the matter.  They claim that there are neglected orphan children who need love; that they have a moral duty to care for those in need; and that they are prepared to love this girl as their own.  They understand that as a child of Chinese descent, she might have particular needs; these needs they feel can be met by the larger community of Highland Park, Texas.  “There are some Chinese people in Dallas,” they say.  When asked what their motive is for adopting, their response is that “they have tried to have a girl.”  After three boys, however, they are no longer willing to try, and what is more, because of my cousin’s age and history, there will likely be complications with any future pregnancy.  When I ask whether they have thought about what it might be like for a Chinese adoptee to grow up in a white family and in an almost completely white community, they tell me that they will treat her like their “princess.”

 

The situation and the issues it raises can be addressed by answering a single question: should this couple at this time go forward with this adoption?  Based on the reasons they have given, the answer is “no;” and I plan to voice strong objections.  They are not adequately prepared to go forward. Their Kantian view that we have a moral duty to those in need and their belief that love and a good will can conquer all are both naïve.  They have failed to consider the long-term consequences of trans-racial adoption on either the adoptee or the adoptive family.  This is not to say that trans-racial adoption is morally wrong.  On the contrary, it is to claim that potentially difficult/painful consequences can be avoided when appropriate conditions are met prior to the adoption proper.  Since in this case these conditions have not been met, the action is morally wrong and its Kantian/conservative justification, misguided.
